The term is derived from the concept of "tokenism," which involves the inclusion of a small number of individuals from underrepresented groups to give the impression of diversity or fairness, while the underlying structures and attitudes remain unchanged.

This approach is frequently criticized for being performative, as it may prioritize public perception over substantive action. For example, a company might hire a single person from a minority group to fill a leadership role to satisfy diversity quotas, but fail to create equitable opportunities for broader representation. Similarly, institutions may adopt tokenistic policies, such as hosting one-time awareness events or publishing occasional statements on social issues, without integrating these concerns into their core operations or culture.

Tokenistic practices often arise from a lack of genuine commitment to systemic change, as they require minimal effort while providing visible proof of inclusivity. Critics argue that such measures can reinforce stereotypes by implying that individuals from marginalized groups are only valued for their ability to represent diversity rather than their contributions. Over time, tokenism can undermine trust in organizations and perpetuate inequality, as it fails to address the root causes of exclusion.
